Developing Your Organization's High Potential Talent

"Once used to bolster troubled staffers, coaching now is part of the
standard leadership development training for elite executives and
talented up-and-comers at IBM, Motorola, J.P. Morgan, Chase, and
Hewlett Packard. These companies are discreetly giving their best
prospects what star athletes have long had: a trusted adviser to
help reach their goals."
- CNN.com, 5/28/01

"We've done lots of research over the past three years, and we've found that leaders who have the best coaching skills have better business results."
- Tanya Clemens, V.P. of Global Executive & Organizational Development at IBM, Time, 9/25/00

Corporations and small businesses also hire IPI executive coaches to maximize the potential of their people, enhance individual leadership ability, develop global business skills, and assist strong players in making a career transition.

Often, our role in executive coaching is to support, challenge and guide leaders to navigate through constant change, and build inner capacity so their learning and development becomes a natural part of their leadership capabilities and helps serve as an "inner rudder" during increasing turbulent times.

Here are some coachable areas that can enhance the skills and abilities of leaders in your organization:

Lacking Leadership Skills

  • Cannot answer the question "Why should anyone be led by you?"
  • Failing to create and communicate a compelling vision
  • Falling short in giving direction while empowering direct reports
  • Not finding an appropriate balance between people, process and results
  • Blaming organizational politics for results, and not taking personal accountability for creating the culture around you

Under-developed Global Business Skills

  • Failing to understand the impact of one's own cultural orientation on business practices
  • Mis-reading or missing cultural cues from business partners across borders
  • Creating cultural faux-pas, and thereby unnecessarily complicating business interactions
  • Failing to tap into differences in cultural orientations when managing a global virtual team

Staff Development Challenges

  • Lacking the ability to adapt personal leadership style to individual needs of team members
  • Unable to determine and work with different sources of motivation within the team
  • Lacking ability or comfort in coaching team members to increase performance
  • Under-using performance management and development planning as staff management tools

Lacking Strong Personal Mastery

  • Losing staff commitment and followership due to lack of alignment between words and actions
  • Needing to develop more "leadership presence", partly due to lack of a strong voice with senior leadership
  • Lacking ability and comfort in managing relationships within the organization
  • Caught up in getting personal need for recognition or acknowledgement met, at the expense of staff development

Communication Skills Challenges

  • Low staff morale due to "railroading" and poor listening skills
  • Unable to recognize other's contributions and "give credit where credit is due"
  • Being hesitant in speaking up to express one's thoughts and feelings
  • Inability to build commitment vs. mere compliance

Benefits of Executive Coaching:

"Managers describe an average return of $100,000--about six times what the coaching costs their companies."
--FORTUNE magazine, February 19, 2001

"The Manchester survey of 140 companies shows nine in
10 executives believe coaching to be worth their time and dollars.
The average return was more than $5 for each $1 spent."
-The Denver Post, Sept. 2, 2001

Coaching is an investment in key people for the long-term benefit of a team and an organization. Executive coaching can help leaders tap into their strengths, increase focus, handle leadership challenges and deliver more powerful results.

A January 2001 Manchester Study on the ROI of executive coaching within Fortune 1000 firms indicates that executives reported better relationships with direct reports (77%), bosses (71%), peers (63%), and clients (37%). 61% also cited a marked increase in job satisfaction and organizational commitment (44%) -- i.e. they were less likeloy to quit than they were before coaching.

When asked to quantify the payback they got from coaching, the executives conservatively estimated an average return of more than $100,000 or about 6 times the company's investment in coaching. Almost 28% said coaching helped them elevate job performance by $500,000 to $1 million.

The study also linked executive coaching to significant improvements in the most critical areas of organizational performance, including productivity (53%), quality (48%), customer service (39%), and reducing customer complaints (34%).

Additionally, research done by Metrix Global shows that coaching generated improvements in retention, cost savings, productivity, work output and sales, and 69% improvements were attributed to coaching.
